吉尔伯特原因分析模型在业绩问题分析中的应用——以SD家装销售人员为例


摘 要:在当今快速发展的环境中,绩效管理己经在组织中得到了深入运用,管理者运用绩效管理方法评估员工及组织的绩效,从而衡量组织目标实现情况,了解组织发展。近年来,随着实践的需要和理论研究的深入,学者们开始意识到,原本依靠模糊培训的方法试图解决绩效问题,在新形势下已经不能满足组织现有需求,现代组织的发展更需要可衡量的结果。因绩效管理不应仅仅注重绩效评估指标的建立,不应是单纯的以考核为目的,而是将目光转移到如何运用绩效评估结果,进行合理的绩效改进。组织目标的实现要依靠组织中的员工,员工的绩效影响着组织绩效,与组织兴衰有直接关系。
 
本文选取SD家装为研究对象,首先介绍了这个选题的行业背景、研究意义、研究内容、方法和思路;其次,全面阐述了绩效及绩效改进的相关概念及方法步骤。第三部分,对公司的目标、环境及员工层面进行分析,发现现状与目标之间的绩效差距并且进行原因分析。第四部分就第三部分分析出的原因提出改进建议。

The Application of Gilbert Cause Analysis Model in Performance ProblemAnalysis —— Taking SD Home Decoration Salesman as an Example
 
Abstract: In today's rapid development environment,performance management has been deeply used in the organization. Managers use performance management methods to evaluate the performance of employees and organizations,so as to measure the achievement of organizational goals and understand organizational development. In recent years, with the need of practice and the deepening of theoretical research,scholars have begun to realize that relying on fuzzy training to try to solve performance problems, in the new situation can no longer meet the existing needs of the organization. The development of modern organizations requires more measurable results.Because the performance management should not only pay attention to the establishment of the performance evaluation index, should not simply take the appraisal as the goal,but should focus on how to use the performance evaluation result to carry on the reasonable performance improvement. The realization of organizational goals depends on the employees in the organization.The performance of employees affects organizational performance and hasa direct relationship with the rise and fall of the organization.
 
A research object of this paper is SD decoration company.Firstly, the background, significance, content, methods and ideas of this topic are introduced.Secondly, the related concepts and steps of performance and performance improvement are expounded.The third part analyzes the company's goal, environment and employee level,finds out the performance gap between the present situation and the goal and analyzes the reasons. The fourth part puts forward the improvement suggestion on the reason analyzed in the third part.
